Perceived Overqualification, Positive and Negative Affectivity, and Satisfaction with Work

ABSTRACT
We examined the effects of perceived overqualification onsatisfaction with work and the moderator effect of positive and negativeaffectivity on the relationship for 288 members of a midwestern Americanpostal workers union local. Gender differences in positive and negativeaffectivity scores were also examined. Perceived overqualification wasrepresented by two indicators: perceived lack of growth opportunity(no-grow) and perceived mismatch. Perceived lack of growth opportunity,but not perceived mismatch, was significantly negatively associated withwork satisfaction. Perceived no-grow was associated with less positiveaffect, but not more negative affect. These findings are suggestive ofHerzberg's (1966) two-factor theory of job satisfaction. Additionalresearch is needed on the joint role of positive and negativeaffectivity on work, and gender differences in positive affectivity andnegative affectivity in work. The significant positive interactionbetween no-grow and negative affect on satisfaction with work does notsupport our hypothesis that the negative relationship betweenoverqualification and satisfaction with work was greater for thoseperceiving high negative affect than for those perceiving low negativeaffect.
